- Associate Director, Field Incentive Compensation

Reporting to the Director, Commercial Operations, the Associate Director, Field Incentive Compensation will own the strategy, design, and governance of incentive compensation programs for all field-based roles. This leader will ensure plans align with corporate objectives, drive performance, and uphold compliance standards. In this role, you will oversee the lifecycle of incentive plans from pre-launch to product launch metrics for multiple field based, customer-facing teams. This role will be a strategic partner to Sales and Market Access leaders, ensuring incentive plans align to corporate objectives, drive sales performance, and maintain fairness and compliance.
This role is based in our Waltham, MA headquarters. Our office-based employees are required to work in the office three (3) days a week.
Responsibilities (including, but not limited to):
Plan Development & Strategy
- Design and oversee strategic incentive plan frameworks that support brand strategies and financial targets
- Collaborate with Sales, Market Access, HR, Legal and Compliance, and Finance to define performance metrics and plan designs for diverse customer-facing roles (e.g., Sales and Market Access roles)
- Identify opportunities to implement short-term sales contests to drive focus on immediate business priorities
- Lead the process for developing and approving President’s Club criteria
- Perform detailed modeling and sensitivity analysis to predict budget impact and ensure payout distribution is equitable across different geographies before plans are finalized
- Ensure all IC plans and payouts comply with internal policies and external regulations by facilitating cross functional input from key stakeholders and ensuring timely review by the Field Compensation Review Committee
Data Integration & Goal Setting
- Partner with commercial operations peers and external vendors to support direct integration and governance of internal data sources such as HUB, SP, SD, and 3PL sales data sets into our IC tools utilized by the field teams, effectively communicating data nuances and gaps in datasets
- Develop strategies for the goal-setting process (national, regional, territory levels), ensuring goals are fair across territories and regions. Incorporate field intel on any local dynamics that may impact the goals setting process
- Manage the HCP/HCO frozen universe process for clearly defining the customer base for setting goals in each territory and region
- Monitor data integrity to ensure that all sales credits are accurately mapped to the correct territories prior to incentive calculations
IC Administration and Operations
- Oversee and ensure accuracy of incentive compensation calculations for all eligible customer-facing roles, minimizing risk of payment errors and meeting payroll deadlines
- Lead the design, build, testing, and rollout of the field performance calculator in partnership with external vendors; ensure timely updates each cycle and provide training for new plan launches
- Manage field inquiries and exceptions, including investigations and credit adjustments.
- Build trust-based relationships with field sales leaders through transparent, proactive communication and clear, simplified plan documentation
- Monitor plan performance throughout each cycle, delivering regular updates and actionable insights to field leadership and senior management
Requirements
- Requires a Bachelor’s degree (advanced degree preferred (MBA or related field)), with 10+ years of progressive experience in commercial operations in the biotech/pharmaceutical industry, primarily focused on incentive compensation
- Excellent leadership and project management skills with a track record of leading cross-functional initiatives and maintaining strong time management
- Proven track record of managing IC operations for large field teams across both sales and market access, with a meticulous approach to data validation and accuracy
- Experience supporting field teams operationally with IC platforms, inquiry requests, communication, and training
- Ability to simplify and explain complex IC concepts, payout mechanics, and data nuances to non-technical audiences
- Strong understanding and experience working with pharmaceutical commercial data sets, such as SP, SD, HUB, Claims (APLD), Syndicated data sets (DDD, Xponent), etc.
- Established track record with evidence of excellent problem-solving skills, cross functional collaboration, leadership and communication skills
- Ability to work in a fast-paced, new product launch environment and to handle multiple tasks based on priorities
- Strong commitment to ethical standards
- Proficient with Microsoft Office suite (i.e., Word, PowerPoint, Excel, Outlook, SharePoint, etc.)
- Ability to travel up to 10%
- The salary range for this position is commensurate with experience
